    Стратегии управления человеческими ресурсами для повышения удовлетворенности сотрудников больницы

    Введение: Удовлетворенность сотрудников остается ключевым фактором, связывающим внутреннее и внешнее управление организацией. Это может отражать внутреннее качество обслуживания, влиять на лояльность и эффективность работы сотрудников, а также на удовлетворенность пациентов. Удовлетворенность работой в организациях здравоохранения связана со многими факторами, такими как оптимальные условия труда; возможность активно участвовать в процессе принятия решений; эффективная коммуникация между персоналом и руководителями; и возможность свободно выражать свое мнение. Цель: определить уровень удовлетворенности сотрудников больницы условиями труда и разработать стратегии повышения удовлетворенности с точки зрения управления человеческими ресурсами. Методы: изучен международный опыт по вопросам управления человеческими ресурсами в медицинских организациях путем изучения источников литературы, оригинальных статей, систематических обзоров и метаанализов. Проведен социологический опрос анкетой «Опрос об удовлетворенности работой», разработанной Paul E. Spector, состоящей из 36 вопросов. Разработан проект стратегии повышения удовлетворенности сотрудников. Заключение: Согласно литературе, удовлетворенность работой в организациях здравоохранения связана со многими факторами: оптимальными условиями труда; возможностью активно участвовать в процессе принятия решений; эффективной коммуникацией между персоналом и руководителями; возможностью свободно выражать свое мнение. Подавляющее большинство опрошенных выразили разнообразные уровни удовлетворенности своей работой. Опрос также выявил определенные проблемы, связанные с льготами и возможностями карьерного роста. Большинство респондентов (81%) считает, что их оплата не соответствует уровню и трудности выполняемой работы. Более половины опрошенных (54.1%) считают, что существующие правила и процедуры затрудняют выполнение качественной работы. Также стоит обратить внимание на объем работы и бумажную работу, с которыми сталкиваются медицинские работники. Вопрос признания за хорошую работу также является важным аспектом для удовлетворенности работников. Половина опрошенных не согласна с тем, что их усилия должным образом оцениваются или вознаграждаются. На основании обзора литературы, с учетом пирамиды потребностей Маслоу и Национальной политики управления кадровыми ресурсами здравоохранения до 2025 года, а также результатов проведенного социологического опроса среди сотрудников АО «Научный центр педиатрии и детской хирургии», нами разработан проект стратегии для повышения удовлетворенности сотрудников

    Совершенствование управления человеческими ресурсами в стоматологической поликлинике

    Введение: Современные условия управления стоматологической организацией многогранны и требуют тщательного рассмотрения и стратегического планирования. Используя технологии, понимая демографию пациентов и ориентируясь в конкурентной среде, стоматологические практики могут эффективно управлять своей деятельностью и достигать долгосрочного успеха. Поскольку индустрия здравоохранения продолжает развиваться, стоматологическим организациям крайне важно быть в курсе событий, адаптироваться к изменениям и уделять приоритетное внимание потребностям своих пациентов. Только опережая события, стоматологические организации могут процветать в этой постоянно меняющейся среде. Качество оказываемой медицинской помощи зависит не только от организации и состояния материально-технической базы медицинских учреждений, но также в значительной мере от наличия опытных специалистов с современными специализированными знаниями и проверенными навыками. Цель: Оценка и разработка комплекса мероприятий по оптимизации деятельности стоматологических организаций на основе эффективных технологий управления персоналом. Методы: Был проведен анализ отчетных форм по качественному показателю профилактической работы Центральной стоматологической поликлиники города Алматы. Проведено социологическое исследование респондентов (анкетирование) среди работников Центральной стоматологической поликлиники города Алматы. Для исследования разработана программа исследования Результаты: Результаты исследования позволили получить представление о текущих вызовах и потребностях в управлении кадрами врачей-стоматологов. В рамках проведения диссертации были получены выводы и предложены практические рекомендации, направленные на совершенствование управления человеческими ресурсами в стоматологических организациях. Заключение: Управление человеческими ресурсами в стоматологической клинике является важнейшим фактором предоставления качественной медицинской помощи и поддержания операционной эффективности. Эффективное управление персоналом не только обеспечивает квалифицированную и мотивированную рабочую силу, но и вносит значительный вклад в удовлетворенность пациентов и успех клиники.

    Анализ кадровой обеспеченности отделении реанимации, интенсивной терапии и анестезиологии детских учреждений на примере АО «НЦПиДХ»

    В Республике Казахстан наблюдается долгосрочный дефицит кадровых ресурсов в сфере здравоохранения, включая врачей анестезиологов реаниматологов, что снижает эффективность функционирования этой отрасли. Кадровые ресурсы играют ключевую роль в обеспечении эффективности здравоохранения, в том числе в повышении качества и доступности медицинской помощи населению. Был проведен анализ кадровой обеспеченности отделении реанимации, интенсивной терапии и анестезиологии в АО «НЦПиДХ». Результаты исследования позволили получить представление о текущих вызовах и потребностях в управлении кадрами врачей анестезиологов-реаниматологов в педиатрической службе. В рамках проведения диссертации были получены выводы и предложены практические рекомендации, направленные на повышение кадрового потенциала сотрудников ОАРИТ.

    Development of Women's Entrepreneurship on the example of Shymkent

    This dissertation explores the development of women's entrepreneurship in Shymkent, Kazakhstan, through a detailed narrative analysis. By interviewing 30 women entrepreneurs, this study aims to understand their motivations, challenges, support systems, and strategies for success. The findings reveal that women in Shymkent are driven by both economic necessity and the desire for independence. Financial barriers, cultural norms, and family responsibilities are identified as significant challenges. However, support from family, friends, professional networks, and government programs plays a crucial role in their entrepreneurial journey. The study highlights the importance of continuous learning, networking, and innovation as key strategies for overcoming obstacles and achieving business success. Based on these insights, several recommendations are proposed to enhance the entrepreneurial environment for women in Shymkent. These include improving access to financial resources, promoting gender equality, providing childcare and family support services, and developing robust networking and mentorship programs. The recommendations aim to address the specific needs and challenges faced by women entrepreneurs, fostering a more inclusive and supportive entrepreneurial ecosystem. By implementing these recommendations, policymakers and support organizations can help women entrepreneurs in Shymkent overcome barriers, achieve their business goals, and contribute significantly to the region's economic and social development. This dissertation contributes to the academic understanding of women's entrepreneurship in a specific cultural and economic context and offers practical solutions for enhancing women's entrepreneurial success.

    Exploring HRM practices under macro-level turbulence: A qualitative study

    The economic crisis that is resulted from the military actions of the two states (Russia and Ukraine) is affecting the global and local economy. Economic crises tend to place pressure on cutting costs, such as labour costs, resulting in salary reductions, reduction in monetary motivation, short-term work, and reduction in training (Gunnigle et al., 2013; Johnstone, 2018; Zagelmeyer et al., 2012), by that affecting the HRM practices of the company. Thus, the primary goal of this research is to gain an understanding of how the current economic crisis has impacted the HRM practices, such as recruitment and selection, reward systems, training and development, and performance appraisal in Kazakhstani small medium enterprises. The nature of this research paper is exploratory, that’s why the methodology that is used is qualitative method. The primary data was collected by conducting six semistructured in-depth interviews. The interviews will shed light to the overall picture of how current state of the economy is affecting the human resource practices in the Kazakhstani small-medium enterprises.

    INVESTIGATION OF THE MODERN EXPORT POTENTIAL OF SME IN THE REPUBLIC OF KAZAKHSTAN

    This study, titled "Investigation of the Modern Export Potential of SMEs in the Republic of Kazakhstan," embarks on an empirical examination of the factors influencing the export potential of Small and Medium-sized Enterprises (SMEs) in Kazakhstan. SMEs are recognized globally for their pivotal role in economic development, innovation, and employment creation. Their involvement in international trade, particularly exports, is increasingly acknowledged as significant for economic growth and diversification. This study, drawing upon Internationalization theory and Entrepreneurship theory, aims to elucidate the current status, challenges, and opportunities pertaining to SMEs' export potential in Kazakhstan. The research utilized a quantitative approach, employing a survey questionnaire disseminated to 400 SME owners and managers in Kazakhstan. The final analysis was based on 372 valid responses. Data were analyzed using descriptive statistics, correlation analysis, and multiple regression analysis. The findings from the study indicate that firm size, industry, and government support are key determinants of the export potential of SMEs in Kazakhstan. Challenges, such as access to finance and market information, were also identified. This research contributes to the existing literature on SMEs' export potential in emerging economies, providing valuable insights for policymakers and business practitioners. The findings can inform the formulation of strategies and policies that bolster SMEs' capacity for internationalization. Despite its contributions, the study acknowledges limitations, such as its cross-sectional design and reliance on selfreported data, suggesting avenues for future research.

    Factors affecting labor intention to leave: in the case study of Suleyman Demirel University

    This is one of the few studies on human resource management in higher education institutions, not only in the Republic of Kazakhstan, but on a global scale as well. One of the most important objectives for many organizations is to attract, hire, and retain highly qualified personnel. Considering the scarcity of employees in the labor market of the country, whose universities rely on their teaching staff as their primary source of human capital, the retention of personnel is a top priority. Using one of the Kazakh universities as a case analysis, the purpose of this research is to identify the most important factors influencing an employee's intention to leave. In order to accomplish this, the six main factors of an employee's intention to leave are analyzed in-depth: employees’ perseption of support, employees’ perseption of commitment, employees’ perseption of complexity, job engagement, job satisfaction, and the availability of alternative job opportunities. The results of the study can be used to reduce the percentage of layoffs and maintain a qualified staff at the university, as well as serve as a model for other universities in the Republic of Kazakhstan.

    Gender inequality in the top management of Kazakhstan companies

    This thesis investigates the problem of gender inequality in the top management of companies in Kazakhstan, with a focus on large and small companies. The main objective of the work is to identify the extent of gender inequality, analyse the factors contributing to this inequality and assess its impact on companies' productivity and employee morale. The study is based on qualitative data analysis. In a large company in Kazakhstan, a national oil and gas company, women hold only 10 per cent of top management positions. As part of this analysis, 50 employees were interviewed, of whom 20 per cent reported barriers to the promotion of women to senior positions. In comparison, in smaller companies in Kazakhstan, the average proportion of women in senior management is 25 per cent. Analysis of data from 30 small companies showed that 30% of employees believe that gender inequality is less pronounced in their company compared to large companies. The main factors contributing to gender inequality include socio-cultural attitudes, economic barriers and organisational characteristics such as lack of flexible schedules and lack of support programmes for women. The study found that gender inequality has a negative impact on company productivity and employee morale. In a large company where gender inequality is more pronounced, employees show 15% lower levels of job satisfaction compared to small companies. In conclusion, the thesis offers recommendations to reduce gender inequality, including introducing flexible working hours, developing support and mentoring programmes for women, and changing company culture and policies. In addition, recommendations are made for government agencies to create favourable conditions for achieving gender equality in senior management of companies in Kazakhstan.

    Female entrepreneurship: exploring factors that motivate woman to become entrepreneurs

    This study explores factors that motivate women entrepreneurs to open their own businesses in the Kazakhstan context. The paper used in-depth semi structured interviews with 10 female Kazakhstani entrepreneurs to identify motivations of female entrepreneurs and factors affected by these motives. The collected data was categorized and analyzed thematically. The results revealed the ability to do work that they enjoy, benefit society, realizing childhood dreams, earn money and improve financial situations are the main factors that impact decisions by females to become selfentrepreneurs. Moreover, participants in the interview indicated that obtaining sufficient experience in their field, realizing their abilities, likewise having relatives in business and external business environments have affected them to engage in entrepreneurial activities. The paper also demonstrates that continuous learning is needed to have sustainable business development as motivations will grow with time.

    Purpose: The primary objective of this study is to investigate the correlation between specific factors like and asset returns within the banking industry of Kazakhstan. The Capital adequacy ratio is a metric that assesses the proportion of a financial institution's capital to its assets, with the aim of evaluating its capacity to meet its obligations. Because our country's banking sector is one of economy’s strongest features, it is widely known that banks use the capital adequacy ratio to maintain the abundant capital holdings on hand when taking risky exposures into ongoing operations. Study covers the period 2013-2020 containing information about 38 banks of Kazakhstan, author hopes that the studies will give clear evidence of the correlation between capital adequacy, operational expense ratio, interest rates spread and cashasset ratio to return on assets of commercial bank in Kazakhstan. It will rely on secondary data derived from National Bank of Kazakhstan reports. Relevance: The capacity of a corporation to enhance its is indicative of its efficacy and productivity in administering its balance sheet to generate earnings. Conversely, a reduced ROA implies that there exists potential for the enterprise to effectuate enhancements. The study's findings will enable the management team to optimize revenue and improve its allocation. Key methodological aspects: The study was conducted using a descriptive and quantitative approach. The data were analyzed by using econometric techniques in this study: the fixed effects model and the random models. Summary of Key Findings: The findings suggest that capital adequacy and operating costs exhibit a positive correlation with asset returns and possess a statistically significant association. Conversely, interest rates and cash-asset ratio demonstrate a negative correlation with return on assets. Key conclusion: Managers can assess internal performance and detect and correct potential flaws in the company's investments. Having a better understanding of relations between the characteristics makes it easier to achieve success with financial procedures and make the business more profitable and sustainable.
